As Senior Variable Compensation Manager, you will be a strategic and operational leader on the Total Rewards team, reporting to the Director of Variable Compensation and VP of Total Rewards. You will partner with senior leadership across the organization to design, implement, and optimize Crusoe's variable compensation programs.
Key responsibilities include:
**Incentive Program Design & Administration:**
- Develop strategy, design, and implementation of traditional (GTM) and non-traditional incentive programs from inception to operationalization
- Lead end-to-end administration and governance: plan documentation, modeling, achievement calculations, validation, and payout execution
- Ensure all variable-plan employees have signed plan documents in a trackable fashion
- Serve as point of accountability for plan accuracy, compliance, and operational integrity
- Analyze program effectiveness, cost, and performance outcomes; surface insights and recommendations to leadership
- Conduct market research and cost modeling to design competitive incentive programs for non-sales groups
- Partner with Finance, Accounting, and RevOps on compensation forecasting, accruals, and budget management
- Collaborate with Internal Communications and HR on program rollout and employee education
**Data & Analytics:**
- Deliver complex modeling of ambiguous plan designs
- Navigate data integrity issues to produce reliable insights
- Partner with HRIS and People Analytics to design and maintain compensation dashboards for market positioning and budget tracking
- Improve data integrity and optimize HR tech stack functionality for incentives tracking
- Explore and pilot AI and automation tools to streamline tasks and enhance predictive analytics
- Develop measurable metrics to track incentive program performance
This is a highly visible, hands-on role in a fast-paced startup environment. Success requires the ability to contextualize ambiguous requests, leverage advanced analytical and modeling skills, and deliver custom solutions.
**Requirements:**
- 7+ years of compensation experience, with a mix of startup and large tech company experience (fast-paced startup experience preferred)
- End-to-end ownership of incentive programs including design, modeling, and administration (strong plus)
- Experience presenting and influencing senior leadership (preferred)
- Modeling and forecasting experience (key competency)
- Deep knowledge of incentive-based compensation programs
- Exceptional analytical skills with proficiency in spreadsheet software and large datasets
- Ability to navigate data integrity issues and produce reliable dashboards and analytics
- Strong communication skills; ability to simplify complex concepts for diverse audiences including senior leaders
- Proven ability to work autonomously and manage multiple projects in fast-paced environments
- Strong project management skills with ability to manage concurrent initiatives
- Proficiency with HRIS systems (Rippling, Workday, Pave) preferred
- Experience working with senior leadership preferred
